Teamwork Dynamics in Nepalese Secondary Schools: A Multiple Case Study of Principal Perspectives

Abstract

Background: Teamwork is a cornerstone of effective school leadership, promoting collaboration, shared decision-making, and improved educational outcomes. However, despite increasing emphasis on collaborative practices, limited evidence exists regarding how teamwork is developed, sustained, and influenced by organizational culture in Nepalese secondary schools. This study explored the practices, enabling factors, challenges, and cultural influences that shape teamwork in secondary educational institutions in Nepal from the perspectives of school principals.

Methods: A qualitative multiple-case study design was employed to gain an in-depth understanding of teamwork in four purposively selected secondary educational institutions in Nepal. Data were collected through semi-structured, in-depth interviews with four school principals. The interview data were transcribed verbatim, systematically coded, and analyzed using thematic analysis. Trustworthiness was ensured through prolonged engagement, triangulation of interview, and careful interpretation within the contextual setting.

Results: Four major themes emerged from study, i. leadership as a catalyst for teamwork through shared vision and participatory decision-making; ii. effective communication, including regular meetings and digital platforms, as the foundation of collaboration; iii. organizational culture characterized by trust, mutual respect, and collective responsibility as a facilitator of teamwork; and iv. contextual challenges, including hierarchical structures, resource limitations, and resistance to change, that hinder collaborative practices. Principals emphasized that supportive leadership and an inclusive school culture significantly strengthened team cohesion and institutional effectiveness.

Conclusion: Effective teamwork in Nepalese secondary schools is shaped by leadership practices, communication, and organizational culture. Strengthening collaborative leadership and fostering a supportive work environment can enhance teamwork and school performance.

Novelty: This study provides context-specific evidence on teamwork culture in Nepalese secondary schools using a multiple-case qualitative approach, offering practical insights for educational leaders and policymakers to strengthen collaborative school management.
